			<content:encoded><![CDATA[<p>With the first half of the New Year comes the opportunity to set New Year’s resolutions, new goals for self-improvement.  As a leader within your organization (current or future), you can improve your <a href="http://www.cmoe.com/qualities_of_leadership.htm">leadership skills</a> and make an even greater impact on the organization’s bottom line as we move forward into the year by taking note of some of the elements discussed below:</p>
<p>Within most organizations there is a management / leadership track – take advantage of this track by further refining and developing the leadership and management skills you already possess.</p>
<p><strong>1. Improve your </strong><em><span style="text-decoration: underline;"><strong>Peer-Leadership Skills</strong> <br />
</span></em> Build a reputation as a leader among your peers.  Actions speak louder than words.  At various meetings, listen and speak only when you have something important to say that will help the group to move forward.  Do not focus on negative issues.  Identifying problems is one of the easiest things to do; there is no great demand for problem identifiers, but there is a great demand for problem solvers.  Be Solution Oriented:  if you address a problem, be sure that you have a potential solution to discuss as well.  Share information and communicate often with your peers.  This helps you and others to grow and develop.</p>
<p><strong>2. Improve your <span style="text-decoration: underline;"><em>Administrative Skills</em></span></strong><br />
 Develop an administrative competence in every form of communication and logistical follow up you perform in your job.  Cultivate a reputation as someone who produces high-quality work no matter what your endeavor, no matter who your audience.</p>
<p><strong>3. Develop your <em><span style="text-decoration: underline;">General Leadership Skills</span></em></strong><br />
 Leadership is a learned skill.  Constantly seek to learn from those successful leaders within and outside your organization.  What pearl or pearls of wisdom can you pick up and use to help you become a leader?  Pick and choose from their leadership styles, yet make it your own as you continue to develop your personal style.  Whatever style you choose, keep these “pearls of wisdom” in the forefront of your mind and think about how to apply them as you move forward in two key areas – achieving <a href="http://www.cmoe.com/blog/the-deli-manager-principle.htm">bottom line results</a> for your organization and developing your people.</p>
<p>Here are some key ideas to consider as you move along this path of continuous leadership improvement during the first half of the New Year:</p>
<p>• Know yourself and seek self-improvement opportunities</p>
<p>• Be technically proficient and know how to apply your knowledge</p>
<p>• Seek out responsibility and take responsibility for your actions</p>

			<content:encoded><![CDATA[<p>Recently, I was leaving a local arena with my family after attending a hockey game.  Our local winter weather tears our roads apart and therefore created some necessary road work to be done that was in currently in progress.  Therefore, instead of two lanes leading north out of the parking lot there was only one lane and it didn&#8217;t take very long until several cars including ours were boxed in.The car in front of us was crowded with young people eager to get going.  In order to get out of the parking spot and into the traffic, a girl stepped out of the car to direct traffic. She stood in front of the next car in the exit line blocking the car.  An act, we often see.</p>
<p><img src="http://www.cmoe.com/blog/wp-content/images/time-busy-small.jpg" border="2" alt="Leading in a stressful environment" width="175" align="right" />However, the act infuriated the blocked car&#8217;s driver.  With a smirk on drivers face and a &#8220;me first&#8221; attitude, the driver eased the car forward almost pinning the young girl between the two cars.  While people in both cars were too impatient for the situation, the driver&#8217;s action was potentially dangerous.  Had the driver accidentally pressed the gas pedal instead of the brake, the girl would have been badly injured if not killed.  This driver&#8217;s &#8220;me first&#8221; attitude was noticed by several other drivers.  In an unspoken group effort, the errant driver was deliberately boxed in for several extra minutes while others exited.</p>
<p>With the all the negative news on television, radio and newsprint, many people may demonstrate this &#8220;me first&#8221; mentality.  We can understand their fear, as no one wants to lose their job, income, or current standard of living.  Yet, this mentality harms not only harms team members and the organization, but that person&#8217;s competence and performance as well.  When their intentions are to prove their personal importance, they tend to make less desirable decisions, sabotage other&#8217;s efforts, and in the end bring their fear to fruition.</p>
<p>As a leader you can do many things to help avert this &#8220;me first&#8221; behavior.  Consider the following as you choose your course of action</p>
<ol>
<li> Remain positive in your speech and actions.  Your team will reflect your attitude; if you are positive, team members will feel more secure.</li>
<li> Keep communication lines open with everyone.  Don&#8217;t keep secrets.  Secrets have a way of being shared and peoples trust in you can be lost.</li>
<li> Give constant and honest feedback.  Don&#8217;t lie; people recognize a lie very quickly. Lies generate fear.</li>
<li> Encourage innovation and creativity.  Ask them to look for processes that can streamline, boost efficiency, or increase savings.  Make them a part of the solution.</li>
<li> Impress on individuals that through team effort the organization can survive a negative environment.  There is power in numbers if corrective action is taken.</li>
<li> Encourage employee development through training.  Training increases the feeling of security (If the organization values me enough to train me, then I am important).</li>
</ol>
<p>If you remain optimistic, the members will respond in a like manner.  Your team will not continue to perform proficiently but serve as a model of <a href="http://www.cmoe.com/teamwork.htm">teamwork</a> to others in the organization.</p>

			<content:encoded><![CDATA[<p>I&#8217;ve been fortunate enough to be exposed to some of the world&#8217;s foremost authorities on coaching others for business success.  I&#8217;ve been able to see firsthand the results effective coaching has in organizations from all over the world.  Despite this, when I think back to my first management position at a world-renown advertising agency, I realize that I wasn&#8217;t as effective coach and leader as I should have been.  At the time, I was young, inexperienced, and most importantly, without any advice from senior leadership on how to be a great leader.  My promotion to a manager was based on being technically skilled at the job.  I had many shortcomings leading and coaching others for success and I know now my leadership deficiency likely caused some problems with my co-workers and team.  If I could go back in time, I would do some things differently.</p>
<p><img src="http://www.cmoe.com/blog/wp-content/images/learn-resize.jpg" alt="Time to train managers, when to train managers, saving time of managers" align="right" border="2" width="218" />Just a few weeks ago, I recognized one of those major deficiencies while standing in the checkout line at a home improvement store.  The store wasn&#8217;t too busy, but I was eager to give my money away and get home to my project list.  I watched the three people in line ahead of me with great anticipation.  The woman at the front of the line was purchasing various plants and other outdoor home improvement goods.  The first problem occurred when the bar codes on the plants didn&#8217;t scan correctly.  Then, the cash register system started malfunctioning.  The checker, who must have been a relatively new employee, quickly became frazzled.  Because he didn&#8217;t know how to solve the problem on his own, he called for his manager.  The manager, looking saintly and important, strolled over to the register and gently nudged the checker out of the way.  He pushed a few keys on the register to fix the issue and everything was as good as new.  The manager then quietly exited without saying a word.  The checker gave a polite thank you and the manager, without turning around, gave a wave of acknowledgment.  The checker finished with the first customer and moved to the next man in line.  He experienced the same problem with this customer.  Sure enough, the register started malfunctioning, and the checker had to call his manager to solve the problem.  This time when the manager strolled back, he pushed a few buttons, turned the key on and off, and said &#8220;that should solve it.&#8221;  I watched the manager closely as he went on his merry way.  He seemed satisfied with the speed of his performance.</p>
<p>A couple of hours later, I was back at the home improvement store to purchase a few items that I forgot earlier in the day.  I happened to return to the same checkout line and checker and so I asked the checker if his boss had shown him how to troubleshoot the register.  He laughed and said &#8220;I was told to call my manager over if I have a problem, and it is his job to solve problems how he best sees fit.&#8221;</p>
<p>The gap of coaching in this organization became clear.  When the manager failed to share his basic knowledge of the register and help the checker troubleshoot problems when they arose, he created dependency.  The checker was not empowered to learn, nor did he want to solve any problem on his own.  It was painful to realize that I used to be that kind of manager.  It was clear that it created trouble for me and my entire team.  Whenever something went wrong, I would swoop in to save the day.  I used my knowledge and problem solving skills to become an expert and increase my reputation as a &#8220;go-to&#8221; person.  However, I missed many coaching opportunities to share my knowledge with my team.  After a while, I was just solving problem; not leading the team and coaching its members to excellence.</p>
<p>I have noticed that the best coaches in the workplace do more than just help or fix problems.  They constantly provide guidance, look for opportunities to collaborate, and offer timely advice and assistance for developing others.  When a coach looks to enhance growth and performance, promotes individual responsibility, and encourages accountability, you see true magic take place.  The great thing about coaching is anyone can learn to do it.</p>
<p>One tip I would recommend to managers and leaders is to get to know your people.  Take an interest and have a personal stake in their development.  Find ways to encourage learning and communicate your desires to your people on a regular basis. 			<content:encoded><![CDATA[<p>I recently read a newspaper article that had really caught my attention.  The article was about a report by Development Dimensions International indicating that many leaders in today&#8217;s organization are failing; yet, companies are still shifting their attention away from developing its leadership.  In fact, 75% of International Executives surveyed believe that improving or leveraging talent is a top business priority.  Unfortunately, it appears that this critical business imperative may not be receiving the attention and effort that is needed to truly produce results, despite being directly linked to many company&#8217;s strategic business goals.</p>
<p>Also cited in this study is the decline in human resource professionals&#8217; confidence in leadership over the past eight years (from 47% to 35%).  These professionals believe that 37% of leaders fail.  That is a staggering loss for companies especially in today&#8217;s competitive environment.</p>
<p><img src="http://www.cmoe.com/blog/wp-content/images/leadership.jpg" alt="Organization success is about developing leaders during tough times." width="196" align="right" border="2" height="130" />I found this fascinating because during difficult economic times and as businesses are under increased scrutiny, it seems natural that this would be the time for companies to invest in the development of their current leaders and high-potential future leaders.  The key word is investment.  When the economic pressures are on, <a href="http://www.cmoe.com/leadership-development.htm">leadership development</a> is not always seen for what it is &#8211; and investment or an insurance policy for the future.  More than ever we need competent leaders at the helm of our organizations and leadership competence is achieved through development on an ongoing basis.</p>
<p>I believe that during turbulent times, businesses cannot avoid managing their talent and equipping leaders for the future by investing in development initiatives that are directly linked to profitability and the organization&#8217;s strategic goals.  <u>Click here to read part two of Developing Leaders During Tought Times.</u></p>
